A villain who spreads this phenomenon is punishable by law, and deserves to be apprehended. However, this is not possible as it cannot be touched and therefore apprehended. The common depthless idea portrayed in advertising images of today is the perception that perfection in life and happiness goals shared by individuals are easily attainable through the use of the products depicted in the images used in the adverts. Generally, advertisers use this technique to market their products through maintaining a grip on the consumers ’ minds by keeping them coveting the lives in the adverts (Beasley and Marcel 15). This happens at the expense of consumers losing their focus on the more meaningful aspects of life. This principle is behind many print adverts in many magazines as in the Moto X Smartphone adverts. In the Wednesday July 3rd issue of the New York Times, advertisers posted a splitting image to advertise the new Smartphone that suggests the phone to be in the leagues of new generation innovative Smartphone available in the market through the use of various imaging techniques. Using imagery that attests to social and economic desires, special effects, color use, text and advert general layout as well as its placement, Motorola X Smartphone advertisers are making a statement that owning the phones makes one a part of a young urban generation, which has an affinity for technology innovations and economic mobility. Core arguments The adverts core argument lies in the statement â€Å"The first Smartp hone you can design yourself† ("Moto X" 6). This portrays the Moto X’s customability to as one that focuses on the needs of the consumer. The argument thus argues that the phone is specifically designed to address the needs of the American population, as it is â€Å"as unique as you are†. The statement, â€Å"Designed by you. Assembled in the USA† is used as the claim for the advert carrying the whole idea used in the marketing of the product ("Moto X" 6). This statement claims that one should be able to design his or her own Smartphone. The ad emphasizes the fact that unlike most Smartphone in the American market, the Moto X is assembled in the United States and is therefore designed for the American people. This claim may be harmful to the markets of the United States as it may incite the resistance against products produced in foreign countries especially Asian countries that where most consumer electronics are based. Target market The target market of the advertisement can be looked at from two directions. First, the advert simply targets the American people. The claims that the phone is the first Smartphone assembled in the United States specifically targets the American population as it seeks to distinguish the production of the phone from the production processes of the other Smartphones in the market. The portrayal of the product a one that is local seeks to bring a sway of the American people based on their patriotism. The other target market view is based on the phone’s customability. The ad states that the Moto X is the first Smartphone that allows one to design him or herself ("Moto X" 6). Bureaucratic Management Essay An organisation can be best describes as a unit which consists of individuals who, in order to achieve certain objectives, influence other people. They may be trying to achieve wealth or well being through differing processes, technologies, structures and cultures. In order to run an organisation well management is needed. Management then is the planning, organising, leading and controlling of human resources, s well as other resources, in order to achieve effective goals. Rosemary Stewart describes a manager as; Someone who gets things done with the aid of people (Boddy P11) Bureaucratic Management An important aim for most businesses today is to increase productivity and efficiency. In order to do so, many businesses adopt theoretical approached to management. The theory of bureaucracy is one in which is the underlying theme of control in many organisations of today. Bureaucratic management is described as a formal system of organisation in order to maintain efficiency and effectiveness. (Contemporary Management P48) Max Weber developed the theory of bureaucratic management and derived five main principles which should be adopted when using bureaucratic management. Although his theories were very sound, perhaps the most influential principles of management in organisations are that of Henri Fayol. He devised 14 theories of management however some of these theories are similar to that of Max Weber. Like Weber, Fayol believed in division of labour where workers would be given more job duties and responsibilities. He also believed in authority and responsibility similar to Webers theory, where authority should come from personal expertise, technical knowledge moral worth and the ability to lead to generate commitment from subordinates (Contemporary Management P50) Weber believed in dual command, similar to this, Fayol believed unity of command. This principle involves an employee reporting to and only receiving orders from one supervisor. Next he devised that there should be a line of authority which can be described as the line of command starting at the bottom of the organisation and following up to the very top of the organisation. In bureaucratic management it is important to control the number of levels in the hierarchy because the more managers there are the longer it takes to plan and organise activities. Similarly he believed that an effective bureaucratic work place should have a form of centralisation. Fayol believed that authority should not be centralised at the top of the chain of command. As a result of centralisation of authority, it would mean managers at the top of the hierarchy are able to make more decisions and therefore the people lower down the line of authority would simply follow their direction. In a bureaucratic organisation there is a need for unity of direction which Fayol picked up on. He believed that effective bureaucratic organisations which devised a plan of direction would eradicate ineffectiveness and unfocused activities. On the other hand, bureaucratic organisations should treat employees with equity and fairness as well as sustain order. Fayol described order as the methodical arrangement of positions to provide the organisation with the greatest benefit. (Contemporary Management P50). Linked to this he believed in the discipline within the organisation whereby employees could focus on obedience, energy and respect for authorititive figures. On the other hand, bureaucratic management according to Fayol should encourage employees to use initiative as well as a system whereby employees are rewarded in order to increase productivity and increase enjoyment for the employees. Included in these reward systems were profit sharing plans and bonuses. He recognised the need for long-term employment because through time people develop their skills. Similarly he believed that some form of agreement should be made by the organisation and its employees in order to maintain that employees are treated fairly and overall be rewarded for their performance. Espirit De Crops is an important part in the success of a bureaucratic organisation because it refers to a shared feeling of motivation and commitment to a specific cause. When managers are able to encourage personal and verbal relations between both managers and workers espirit de corps can be developed. Furthermore, this can be linked to Human Relations management. Human Relations Management Human relations management is the belief that a concern for human factors such as job specialisation in order to improve productivity. It was based on the belief that people have a social dimension and have important links not just to the workplace, but out with the organisation itself. Human relations was a move from a rational economic view of man, where a employee will increase productivity with economic benefits such as wage rises and bonuses; to a social view of man, where productivity will increase with an increase in employee relation ships and in general better social conditions. Mary Parker Follet believed in the creativity of group processes. On the other hand she did not believe that division of labour was the right way to achieve optimised productivity unlike Fayols bureaucratic theories. Again, in comparison to strict lines of authority in bureaucratic management she believed that managers in an affective human relations organisation should not manipulate their subordinates. Instead, they should be trained to use their powers responsibility. She also argued against Fayols belief that there should be a clear hierarchy of authority by advising that it would be effective if leadership moves from person to person depending on the individual situation or who is best suited to the job. Unlike the principle of unity of command, Human relations theory allowed employees to work together and interact with managers giving their opinions and beliefs in order to optimise productivity. It also gives employees the satisfaction of knowing their opinions are valued. Elton Mayo elaborated on human relations management theory when he undertook the Hawthorne studies. He examined the social and psychological factors which affected performance. His studies concluded that physical conditions had a small impact on output and that it was social changes which impact productivity. These changed occurred because the teams were paid more attention to and their opinions mattered to managers. On the other hand, it concluded that financial initiatives helped increase productivity (similar to bureaucratic practises). The study later found that people performed less effectively because they began to practice specific social norms. In bureaucratic management employees have to behave in strict ways whereas human relations management theories found differing social behaviour. During the Hawthorne studies employees devised that they should behave in specific way and therefore those who did not abide by these social norms were classified as rate busters; who were people who tried to more in order to gain more, chisellers; employees who underperformer and squealers; who told tales to managers. Relevance Today Bureaucratic management has been proven to be very successful today. The Hilton hotel group are a relevant example because they have many outlets through-out the world. They must set out global standards and procedures in order for managers to run them it effectively. Included in these procedures is how staff is recruited and trained. Similarly rules and regulations set out in manual should be followed precisely, whether its how to treat their customers or how to run their accounts. On the other hand, bureaucratic management is not suitable for organisations which are prone to change. On the other hand, management control in bureaucratic management is very high because authority is clearly marked out, with managers being the imperative and employees must follow their orders. Human Relations Management is successful in some organisation today. Organisations that tend to benefit from Human Relations Management are call centres because employees tend to work in teams and have a closer interaction with their managers. However the influence on performance that Mayo discussed is much more complicated than assumed because by providing good supervision and adequate working conditions can increase satisfaction within the organisation but does not always mean it will increase productivity. Management control in an organisation which is adopts Human Relations management does have management control however it is less centralised. Employees are able to put across ideas and perspectives. Similarly, in some organisations the role of management can be shifted depending on who is best suited to the job. Overall, adopting theories of management in an organisation is very important because it can shape the way you run your business, but more importantly it can increase productivity and effectiveness by all who are involved in the organisation. Bureaucratic management is a system of management which is widely used today and more classical compare to human relations management. It is clear to see that there are differences between bureaucratic management and human relations management, the most obvious being that human relations management takes into consideration the social behaviours of employees whereas bureaucratic management concentrates more on hierarchy and strict division of labour.

Suffrage Movement during the Progressive Era

During the late 1800's and early 1900's women's lives were consumed with fighting for what they should have always had; equality. This fight for fairness is the main driving force behind the Progressive Era. Women were coming together all over the country in a unified fight for women's rights. This massive change had been silently building up in the background for many years prior to 1900 but it is here that we see the biggest changes. Women moving from the homes and houses to the factories and commercial sites. There are other significant changes taking place as well. Women became much more involved in politics even though they could still not vote in public elections. This change in the thoughts and lives of women is one of the main focus of the 20th century and the reason for our 19th amendment. During the Progressive Era the roles of women were changing dramatically due to a number of reasons, but most importantly to the efforts of clubwomen. In 1890 women founded The General Federation of Women's Clubs (GFWC). This was a major step for women's rights advocates as it established a major political presence in the country. The formation of the GFWC represented the changing roles of women in the political world. Many women felt they were being oppressed and wanted change. â€Å"Violence against women is part of a continuum of sexist power relationships which define our roles in the home, workplace & society. Inequality, poverty & alienation spawn further violence & make women more fearful†¦ which in turn causes them to limit their right to participate fully in city life. † -1988 -â€Å"The Safe City† METRAC, Metro Action on Public Violence Against Women & Children, Toronto. The women of the GFWC rallied to support women all over the country and they fought for equality on almost every political front. The creation of the GFWC started a women's movement towards the clubwoman ideal. They were now beginning to move away from their roles as caregivers and housewives towards more industry oriented positions. Progressive women began to create clubs which supported many different causes such as temperance and better working conditions. The most affluent of these clubs was the Woman's Christian Temperance Union. The WCTU led the way with women's rights and allowed women to voice their fears about home abuse as well as legal rights. Drawing from all over the country the WCTU gained much of its support from the middle-class women of the 1900's. By allowing these women to voice their thoughts and fears these clubs became very powerful tools in the political arena. The WCTU consisted of over 39 different departments dealing with everything from labor restructuring, lobbying, and public affairs, to health, education, and peace. By the 1890's the WCTU had over 150,000 members and over one million by the 20th century. The WCTU was important to white southern women in particular. These southern women were the most need in change due to a common southern idyllic that the woman should be a model of the family and should not be subjected to the harsh world outside the home. This act of keeping the women inside the home all day caused much resentment from the woman and led many women to join the WCTU. These women gradually became active working women and many left their abusive husbands in search of better living standards. Women's lives in the home also changed a great deal. In the 1890's Catharine Beecher began to publicize her ideas on housework. She believed that it was possible to â€Å"professionalize† housework. As the first female to graduate from MIT she held a great deal of authority. Her ideas were received with mild success. She tried to blend technology, housework, and science together to create a better picture of the importance of women. The main result of this change was that it made women realize that they were more than a status symbol. A Major cause of the changing roles in the home was that women found themselves not able to join some new professions. Women were also restricted from voting. Their input was unimportant in both national and even local elections and this made them angry. At the time many men believed women should not hold any power and that they were unsuited for work outside the home. This belief was so strong in certain areas that women had even believed it for a time. Soon women began to become educated. Many colleges were beginning to allow women, both black and white, to attend. Reasons include financial stability, public outlook and support, but most importantly the efforts of women like Susan B. Anthony, Jane Addams, Marion Talbot, Mary Church Terrell, and a number of other courageous women. Through the suffrage movement many women were allowed to receive a higher education. Education was originally only for men but women soon fought that tradition and many colleges began to allow women into classes. Women soon began to challenge their places in society as well as their roles and both mothers and as part of the workforce. Because they stood up to the resistance slowly jobs were beginning to open up. There were many visible signs of women's changing roles. In the home they no longer looked after children as much as they used to. They were out getting jobs and didn't have the time to commit themselves to the children's upbringing. They were also very much more involved in politics than ever before. Women wanted a voice and they were willing to fight for it. They did this by forming clubs and joining in many different movements. Many women felt they should become more involved in the community through clubs and politics and many wanted to expand their realm of control. These women had once been situated mostly in the home but were beginning to challenge this idea. Some women liked the idea of clubs and unions because it allowed them to challenge the norm without sacrificing themselves completely. They believed it was necessary for the removal of the age old gender distinctions. The biggest affect that clubs had on women was their ability to bring all the middle-class women together. This was such an amazing feat that it was hard for male politicians to challenge them. Women began to take control of the finances more than they had in the past. They were bringing in income and felt that they should therefore be allowed to have a say in the finances. They were also more educated and as such believed they were capable of taking care of the finances. Another area that women's lives were changing in was that of relationships. At one time women's lives were controlled almost completely by men. The women had little say in anything and could not object to what the husband believed was right. Women were so restricted that they could not speak out even in cases of abuse. Being unable to object to their husbands caused a great deal of resentment and hurt the family's relationship. â€Å"There are two general divisions to this subject of Equal Franchise. Is Woman Suffrage just and right? Is it expedient and desirable? I think an affirmative answer may be taken as granted all round. If it is admitted that Government is a human concern and that woman is just as human as man, all the rest follows. The fact that woman is different from man mentally and morally as well as physically is not an argument against her enfranchisement, but, in a representative system, a conclusive argument for it†¦. No man, without woman's co-operation can make a real home. Look at the conditions: Countries that are nominally free being made the prey of monopoly, privileges and injustice, with such evil fruits as the liquor traffic, white slavery, child labor and abject poverty side by side with unimaginable wealth. Women had to face many hardships during their fight for equality and much of this fighting began during the Progressive Era (1890-1920). Both in the home and in politics the lives and lifestyles of women have greatly improved. Women who once had no voice now were becoming clubwomen and voting on behalf of their parties. Women who were once confined to the role of housewife could now begin to seek financial stability in jobs such as nursing and textiles. Women's lives were far from equal to that of men but the steps taken during the 1900's ensured that they would forever fight until that uniformity was established. There were many times when women struggled to gain equality, but none as important or as far reaching as the women's rights movement of the Progressive Era.

The cultural change usually involves a radical transformation of the policies and [procedures in the origination as well as changes to the values, beliefs and norms that exist between the different people related to the organization itself. In most cases when cultural change tales place it is a result of restructuring of the organization as well. The problems and complexities that are presented by the process of cultural change in the organization pertain to the immense task of defining a new culture for the people in the organization. Usually the old culture is instilled in the members of the organization, as they have gotten used to operating according to the rules, policies, procedures and norms dictated by the old culture, therefore when a cultural change has to take place, all the members have to be informed and briefed about the specific changes taking place. The problems in the process of cultural change take place when the cultural change meets resistance from the people in the organization itself. Other complexities of cultural change include defining the salient points of the old culture, establishing how the new culture is different form the old culture, devising programs through which the new culture can be taught to the people in the company and established as the norms in the organization. Additionally the strenuous process of cultural change and the time required form the cultural change to take place in an organization itself pose as complexities for the organization. Cultural change is often difficult and a very strenuous process as â€Å"organizational cultures are formed for a reason. One thing that has to be kept in mind regarding the process of cultural change in organization is that cultural change is never possible in a top down flow form of the hierarchy in the organization. The cultural is supposed to be derived and specifically for the people of the organization. This means that culture has to rise for the bottom to the top of the organizational structural. In this manner most of the complexities listed can be avoided. 2. What happens when two companies merge? Does one culture dominates the other, or does a new culture emerge? Explain, and use examples. In most cases when two companies merge the two companies usually try to keep their organization cultures intact. However if the organization change that is taking place is the kind related to a merger then there is a high chance that despite the efforts of the organization to retain their corporate cultures, a new culture emerges. This new culture shares the same values with the previous culture in the organizations and provides for the beliefs and norms that are present in both the organizations. However in case of an acquisition where one company takes over the other company by acquiring large number of shares in it or outright the company, in such cases the cultural change that takes place pertain to adoption of the culture that is present in the dominant or acquiring organization. In this case the resistance against the cultural change is much intense and stronger as people are usually opposed to the culture of the acquiring organization. However the best policy that is suggested for managing cultural changes in organizations when a consolidation or a merger Is taking place is to develop and establish a new culture which is in accordance with the previous cultures in the organization and provides for the new organization structure as well by being cohesive in nature and adapted to the operations and the environment of the organization. An example of cultural change coming about as a change in the organization structure exists in the case of Swiss Re Americas Division. â€Å"The Swiss Re Americas Division provides a striking example of culture change and subsequent improved performance. In 2000, the division scored in the lowest percentile for each of the four culture traits, and was running at a loss. Describe in your own words the `Flux and Transformation` metaphor presented by Schein. Under what condition does this work best? Why? The organization exists in a flux which can stir transformation. This metaphor states that the organization is a stable entity in an unstable environment. As a result the organization can be effected by the changes that take place in the environment in a dramatic manner. However it can also be argues that the environment is not a separate entity form the organization, but actually a part of the organization itself. This is derived form the fact that organizations are always operating and determining strategies which adapt to the changes that take place in the environment. In fact the environment established the sustainability of the organization. Schein used the metaphor of ‘Flux and Transformation’ in the case of Multicom to demonstrate how the organization theory. According to ‘Flux and Transformation’ Schein depicted that it is possible for comprehend the logic behind the change talking place in a company. Through the use of the metaphor the self image of the company can be said to derive the position it holds in the market and the understanding it forms of its environment. Schein was able to establish in his works that metaphor analysis can be used to identify the inherent culture in the organizations and the various components of the culture and the subcultures that need to change or can derive a change. Schien was also of the opinion that the results of the metaphor analysis could also be used to form perspectives for the organization change and the change in its culture. The flux and transition metaphor as a result suggests that it possible to influence change in an organization which can derive a transformation in the culture that exists in it. 4. When is culture change absolutely necessary for an organization? List at least three examples, and describe them.
